The labour participation of older workers is increasing and it has become more important to foster their employability. However, many older employees struggle to attain the retirement age, mainly when they are dealing with high physical or mental workload. This research explores the extent to which managers are willing to invest in personnel instruments directed to sustainable employability of older workers, in relation to physical and mental workload. Three instruments are investigated; job redesign, internal and external mobility. It is expected that with an increase in physical and mental workload, managers are more willing to invest in the personnel instrument. The willing to invest can be explained by the job-person fit theory. For this study a vignette research is utilized (n= 664). This study has the following outcomes. The expectation does apply for job redesign. In case of external mobility managers are willing to invest as an employee has high mental workload. It can be concluded that managers are more willing to invest in the employability from an employee with high mental workload than an employee with physical workload.
